"Before hiring my #2 leader, I was trying to re-grow the company from a previous bad hire. I had done a decent job but realized it wasn't my best skill. I wanted to scale the business, but my skill was more of the big picture visionary.

Working with VisionSpark enabled me to delegate the difficult task of hiring the right person to their knowledgeable team that did all the heavy lifting and kept me involved and informed every step of the way.

VisionSpark conducted a thorough and comprehensive hiring process up to the very last day, as the very last candidate that came in ended up being the best fit for Lawyers with Purpose! Now 2 years later she has become the #1 in scaling my vision!

Frequently Asked Questions

What is a #2 Leader?
A #2 Leader is the person who runs the business day-to-day so the founder or CEO can focus on vision and growth. The title varies: President, COO, General Manager, or Integrator. The function stays consistent across titles: translating strategy into execution, leading the team, and owning operational accountability.
A COO is one form a #2 Leader can take. A Chief Operating Officer is typically responsible for operational strategy, process improvement, and team leadership. A President, by contrast, focuses on day-to-day operations rather than long-term strategy and often handles executive leadership, operational oversight, financial management, and relationships with key external stakeholders. Which title fits depends on the company’s structure and what the role needs to own.
The clearest signal is that growth has stalled because the founder is the bottleneck. Common indicators include the founder spending most of their time on operations rather than strategy, good ideas not getting executed because nobody owns follow-through, and the leadership team waiting on the founder for decisions.
Promoting internally can be the right call when someone on the team already has the leadership capacity, skills, and cultural alignment, and can grow into what the seat will demand in future, not only what the business needs today. Hiring externally tends to be the better route when the company needs capabilities, experience, or a leadership perspective that does not exist on the team right now. Either way, the order matters. Define the seat first, then assess whether the right person is already in the building before starting an external search.
Beyond the direct expense, a misaligned #2 Leader creates leadership bottlenecks, team confusion and dysfunction, burnout across the leadership team, and stalled growth. The financial cost of a bad hire typically runs at least three times the person’s salary once lost productivity and rehiring are included.
The search runs in five steps: Position Maximizer™ to define what success in the role requires, Source & Screen™ to recruit and vet candidates, Right Fit Profiler™ to assess how candidates think, communicate, and lead, Final Interview and Offer Guidance, and Onboard for Success to support the first months in the seat.
