Executive Search for Law Firms and Professional Practices

Operations leadership for firms where the partners are still running the business

VisionSpark is a retained executive search firm that places COOs, Integrators and senior functional leaders at law firms, accounting practices, advisory firms and consultancies across the United States.

In a partner-led firm, the people responsible for running the business are usually the same people billing the most hours. Operations, hiring, marketing and financial oversight get handled between client matters, and eventually the firm stops growing because nobody has the capacity to build anything. What the firm needs is a COO or Integrator who runs the business full time, so the partners can stay on client work.

What does executive search look like for a professional practice?

Executive search for a professional practice means recruiting the business leadership that sits alongside the billable side of the firm. VisionSpark places COOs, Integrators, practice leaders and senior marketing and revenue leaders. It does not recruit attorneys, accountants or other fee earners.

Why partner-led firms bring in an outside operator

Seven of the ten placements listed above were COO or Integrator roles. That is the pattern in this group: firms run by founding partners who have reached the point where someone needs to own the business full time, with the authority to make decisions without a partner meeting.

Four of the ten are law firms, which is the setting where this shows up most sharply. Partners are measured on billable work, so anything that improves the firm rather than a matter competes directly with revenue. The remaining placements sit in marketing, revenue and practice leadership, where firms tend to hire once growth becomes a deliberate effort rather than a byproduct of referrals.

Where the pressure usually shows up first

Every candidate is measured against the firm’s culture and the specific accountabilities of the role using the Talent Impact Profile™ assessment. The full search approach is set out on the executive search services page.

Questions firms ask before starting a search

What does a COO do in a law firm?

A law firm COO runs everything that is not billable work: staffing, intake, technology, vendors, finance and the systems that hold the firm together as it grows. The role exists so partners can focus on client matters and business development rather than administration. In smaller firms the same job is sometimes titled firm administrator or director of operations, with a narrower remit.

Usually, yes. What the role demands is the ability to manage people, budgets and process at pace, and the credibility to hold partners to decisions. Candidates from outside the profession often bring operational discipline a firm has never had. Where technical knowledge does matter, such as compliance or trust accounting, VisionSpark builds it into the role requirements during discovery rather than treating it as a default filter.

VisionSpark does not recruit fee-earning professionals such as attorneys, accountants, or consultants. We focus on the leaders who help run and grow the business, including executive, operational, and functional leadership roles. For critical roles below the executive level, we offer our Key Team Member Search.
